CASE STUDY You must read the following case study before answering questions 2–3: Unilever South Africa operates within a global network where employees from different countries collaborate on shared projects. One such project team consisted of members from South Africa, the United States, and India, working together virtually using email, video conferencing, and collaborative digital platforms. The team was tasked with delivering a time-sensitive project. However, early in the process, disagreements arose regarding the project timeline. The American team estimated that the work could be completed within two to three weeks, while the Indian team projected two to three months, and the South African team suggested approximately two months. These differences created confusion and tension, as team members struggled to align their expectations. These challenges were not only technical but also cultural and communicative in nature. The American team adopted a direct communication style, expressing opinions openly and expecting immediate feedback. In contrast, the Indian team used a more indirect approach, often avoiding open disagreement and hesitating to report setbacks. As a result, delays were not always communicated clearly, and issues only became apparent at later stages of the project. Digital communication tools further complicated interactions. Emails were sometimes misinterpreted due to tone and lack of non-verbal cues, while virtual meetings limited opportunities to build trust and rapport. In addition, differences in language fluency and accents affected participation. Some team members were less confident contributing in meetings, even when they had valuable insights. This led to perceptions of unequal contribution and, in some cases, assumptions about competence. As tensions increased, communication breakdowns became more frequent. Team members began to interpret challenges as personal issues rather than cultural differences, leading to conflict. Routine communication became strained, and collaboration suffered. The project manager, based in South Africa, intervened frequently to resolve disputes and clarify tasks. While this initially helped to stabilise the situation, it created a dependency on the manager. Team members increasingly relied on the manager for direction instead of taking initiative. This over-reliance placed pressure on the manager, who became overwhelmed with operational issues. As a result, the project fell behind schedule, and the team did not develop the skills needed to work effectively together. The situation highlights several common challenges in multicultural teams: • Communication styles: Direct versus indirect communication can lead to misunderstandings and conflict. • Language and fluency barriers: These may affect confidence, participation, and perceptions of competence. CBC1501_2026_S1_A3_POE Page 12 of 23 • Cultural attitudes toward hierarchy: Some team members may expect clear authority structures, while others prefer equal participation. • Different approaches to decision-making: Some cultures prioritise speed, while others emphasise consultation and consensus. • Digital communication limitations: Lack of non-verbal cues, delayed responses, and misinterpretation of tone can hinder effective communication. Despite these challenges, multicultural teams offer significant advantages, including diverse perspectives, innovation, and global insight. However, to realise these benefits, effective leadership and communication strategies are essential. In response to the difficulties experienced by the team, Unilever South Africa initiated a review of its communication and leadership practices. The organisation recognised that leaders play a crucial role in establishing clear communication norms, managing conflict, and supporting collaboration. Effective leaders in multicultural environments must be able to: • Recognise and respect cultural differences • Encourage open and inclusive communication • Establish clear expectations and processes • Manage conflict constructively • Support team members in adapting to digital communication tools At the same time, the organisation identified the need for improved professional communication practices across roles. In a related development, an employee named André was recently promoted to a senior position in the auditing department at Unilever South Africa. His new role requires him to engage with clients, stakeholders, and internal teams across various communication platforms, including digital, telephonic, and face-to-face interactions. Due to increased responsibilities, André must appoint an administrative assistant who will manage his schedule, respond to enquiries, and maintain communication records. This role is critical, as it requires effective coordination, professional communication, and the ability to interact with individuals from diverse cultural backgrounds. The administrative assistant will also be responsible for maintaining an electronic database of clients and stakeholders, ensuring that communication is accurate, timely, and ethically managed. Given the multicultural and digital nature of the organisation, the assistant must demonstrate strong intercultural communication skills, attention to detail, and the ability to adapt communication styles to different contexts. To support this role, the organisation plans to implement standard operating procedures (SOPs) to guide communication practices, ensure consistency, and minimise misunderstandings. These procedures will outline how to manage digital communication, handle enquiries, maintain records, and interact professionally with stakeholders. CBC1501_2026_S1_A3_POE Page 13 of 23 4.
